The Invisible Tax on January's Fresh Start: Why New Goals Fail Without New Foundations
Happy New Year Leaders!
January arrives with its predictable promise: fresh start, clean slate, new year energy. Leaders everywhere are setting goals, announcing initiatives, and rallying their teams around what's possible in 2026.
But here's what we know that will get missed: New goals don't fail because of poor strategy. They fail because of invisible willingness gaps.
You can have the clearest priorities, the smartest plan, and the most capable team and still watch execution stall by February. Why? Because you skipped the foundation work.
BUT, this year that will not be you because you will keep reading until the end ;-)
The Willingness Problem No One's Talking About
We've seen it play out hundreds of times. A leader announces a new direction in January. The team nods. Everyone agrees it makes sense. Then... nothing changes.
Not because people don't understand what's needed. They do.
Not because they lack the skills. They have them.
They're just not willing.
And willingness isn't something you can performance-manage, train, or motivate your way out of.
This month, we want to set the foundation that makes everything else possible. Because here's the truth most consultants won't tell you:
You can't build confidence, navigate change, drive influence, create equity, or sustain performance if your people don't feel safe enough to try.
The 3 Willingness Gaps Sabotaging Your January Plans
1. Trust Deficits: "I'll Believe It When I See It"
Your team has heard "this year will be different" before. They've watched initiatives launch with fanfare and die quietly by March. They've seen leaders announce change and then disappear when implementation gets hard.
So when you unveil your 2026 vision? They're politely skeptical.
What it looks like: People going through the motions. Nodding in meetings but not speaking up. Waiting to see if you'll actually follow through this time.
What it needs: Consistency. Transparency. Leaders who do what they say, especially when it's hard. Trust isn't rebuilt with words, it's rebuilt with repeated proof.
2. Fear: The Silent Execution Killer
Your new sales process might be brilliant. Your restructured workflow might save hours. Your updated performance framework might drive results.
But if your team is afraid, of failure, of looking incompetent, of losing relevance in the new system, they won't adopt it.
What it looks like: Hesitation. Over-analysis. "Waiting for more clarity" that never feels clear enough. Playing it safe instead of taking necessary risks.
What it needs: Psychological safety. Permission to experiment without punishment. Clarity on what failure actually costs (usually less than they think). Small wins that build confidence before scaling.
3. Change Fatigue: "Not Another Initiative"
January's fresh-start energy doesn't erase December's exhaustion. If your team is already running on empty, your new goals just became another thing on an impossible pile.
What it looks like: Eye-rolling. Apathy. Good people checking out. "Here we go again" energy instead of genuine engagement.
What it needs: Space to breathe. Fewer priorities, not more. Strategic sequencing instead of everything-everywhere-all-at-once. Leaders who protect capacity while building capability.
(Deep breath. We know that was a lot. But if you've recognized your team in any of these gaps, keep reading, because here's the part most leaders miss entirely.)
Why Most Organizations Get This Wrong
Most leaders treat January like a blank slate. They focus exclusively on clarity, defining goals, mapping processes, setting expectations.
And clarity matters. But clarity without willingness gets you nowhere.
When people understand what you want but aren't willing to do it, you get:
- Compliance without commitment
- Passive resistance disguised as "execution challenges"
- Initiatives that look good on paper and die in practice
That's why at AWL Partners we start differently.
The Two Brains Approach to January Foundation-Building
That's why we lead with two brains.
Jen's psychotherapy background identifies what makes people feel safe enough to contribute, the trust repairs, fear reductions, and capacity protections that create genuine willingness.
Melissa's executive experience builds the systems and processes that turn willingness into sustainable execution.
Together, we create foundations that actually hold. Not because we skipped the hard work of strategy and systems, but because we didn't skip the harder work of readiness and trust.
Here's what that looks like in practice:
Before we touch your sales process, we address the identity threat your top performers feel when "their way" is suddenly not good enough.
Before we implement your new workflow, we rebuild the trust that's been eroded by three failed change attempts.
Before we layer on your performance framework, we right-size the change to protect people's capacity and prevent another round of fatigue-driven turnover.
Because when you invest in safety & trust first, you're not slowing down, you're building the foundation that makes sustainable growth possible.
So This Month, Pause and Ask Yourself:
🔹 Are you confusing clarity with readiness? (Do people know what to do but still won't do it?)
🔹 What willingness gap is quietly sabotaging your best-laid plans? (Trust deficit? Fear? Fatigue? Something else?)
🔹 What would change if you built the foundation before demanding the execution?
You've seen the what, now let's pause on the why, and choose what's next with intention.
Most leaders will spend January setting goals. The best leaders will spend it building foundations.
Not because strategy doesn't matter. But because strategy without willingness is just a really good plan that never gets executed.
This is where real change begins. Not in the goal-setting. In the groundwork.
And that groundwork, closing those willingness gaps? It starts with Safety & Trust.
FROM JEN
Hello everyone and yes, I think we can still say Happy New Year!
December and January are always my months for reflection and planning. They feel like a personal reset. An opportunity to pause, take stock, and gain clarity. And there's real beauty in that pause. When we slow down, things tend to come into sharper focus.
At AWL Partners, that clarity led us right to the core of what we do best: we support individuals, teams, and organizations in identifying and addressing their willingness–clarity gaps. Simply put, we help uncover what's stopping progress - or causing it to stall - and work through it with intention.
Like most meaningful work, it took time to get here. We drilled down, and then drilled down some more, refining our language and our process until it truly reflected our impact. Huge gratitude to our business strategist, Shirley Brooks, for helping us get there.
We're also deep in the final planning stages for our largest event of the year - our International Women's Day Celebration. And all I can say is WOW. This year is going to be incredible. If you're on social media, you've probably seen the buzz already. Whether you join us in person or virtually, we hope you'll be part of a day filled with celebration, connection, and inspiration.
And the She L.E.A.D.S. Awards? Something truly special. We have 10 phenomenal finalists, and I am beyond excited to celebrate them.
This month also has me very busy in the best way. I'm continuing to deliver trainings and workshops, meeting one-on-one with coaching and counselling clients, and developing a Speaking Confidently program designed specifically for leaders and executives. I'm also gearing up for Black History Month, and I still have limited availability for speaking engagements and panel discussions so please reach out if you're looking for a speaker.
One more fun highlight: I was a guest on a podcast hosted by Fanshawe College student Melissa Ghanoum. We had such a great conversation about why it's so hard to forget your first love. It was a joy—and a reminder of how much I love working with students. I hope you'll take a listen when you have a few minutes. https://www.1069thex.com/2025/11/23/first-love-does-it-ever-leave-2/
As always, thank you for being part of this community. The year ahead is full of possibility and we're just getting started.
P.S. One more exciting update I can't forget to share: over the holidays, I developed a brand-new program called Intentional Living.
This is a self-guided experience designed to help you do exactly what so many of us crave at this time of year - pause, reflect, and intentionally plan for the year ahead. Coach Shirley Brooks and I have been using this process ourselves for several years, and I can confidently say… it works. When you get clear and focused, it's amazing what you can accomplish.
You can access the program here: https://allwomenleadinc.mykajabi.com/offers/zoeNEGzj/checkout
You'll notice the investment is $44.44. That's intentional too. The number 4 represents foundation, stability, and alignment and seeing it repeated is often associated with building something solid and sustainable. This program is about laying the groundwork for a year that feels grounded, purposeful, and aligned with what truly matters to you.
And if you're someone who would benefit from live support, I've got you covered. Just reach out to me at hello@awlpartners.com and book some time, we'll walk through it together.

The Work Behind the Work
At AWL Partners, we believe real leadership isn't just about getting better at what you do, it's about becoming more of who you are. This month, we're sharing why our integrated approach matters.
Coaching + Counselling: Closing the Gap Between Knowing and Doing
You know what you need to do. You've got the plan, maybe even the training. So why aren't you doing it?
At AWL Partners, we call this the willingness-clarity gap, and understanding which one you're dealing with changes everything.
A clarity gap is when you don't know what to do next. You need strategy, direction, or a roadmap. This is where coaching shines, helping you refine goals, build plans, and step into your next level with confidence.
A willingness gap is different. You know exactly what to do, but something stops you. Fear. Doubt. Old patterns. A voice that whispers "Who are you to do this?" or "It's safer to stay small." This is where counselling comes in, processing what's underneath so you can heal the pattern, not just override it with willpower.
Here's the truth: most leaders have both gaps.
That's why we don't make you choose. Coaching helps you grow. Counselling helps you heal. Real leadership requires both.
When you integrate the two, you don't just get better at what you do, you become more of who you are. You lead from presence, clarity, and wholeness, not just performance.

Most leaders will spend January setting goals, announcing initiatives, and mapping out execution plans.
But the best leaders? They're doing something different.
They're building foundations. They're addressing willingness gaps before they sabotage strategy. They're investing in Safety & Trust, not because it's soft, but because it's the only way hard results actually stick.
This month, we've explored why new goals fail without new foundations. We've named the invisible tax most leaders pay, trust deficits, fear, and change fatigue and we've made the case that clarity without willingness is just a really good plan that either dies quietly or succeeds at the cost of your people.
Because here's what we know: you can't build confidence, navigate change, drive influence, create equity, or sustain performance if your people don't feel safe enough to contribute in the first place.
So here's your reminder:
â–¶ Willingness gaps are the invisible barrier most leaders miss and you can't performance-manage your way out of them
â–¶ Strategy without trust, without safety, without readiness is just compliance and compliance doesn't drive results
â–¶ The groundwork comes first because when you invest in Safety & Trust, you're not slowing down, you're building the foundation that makes sustainable growth possible
Until next time, stay committed to the foundation, stay curious about what willingness gaps might be blocking your progress, and stay connected to the trust you're building, one honest conversation, one consistent action, one intentional choice at a time.
Rooting for your growth, always,
